For most people in the AAA game development team, the dream often turns into a frustrating reality. The game designer I spoke with emphasized that even in a 3A project, individual contributors are often just a small part of a larger process, with very little decision-making power. The team member noted, 'For 95% of the team, you’re just a piece in the puzzle and rarely get to make a big difference in the entire project.'

One example is the sensitivity to words, where a casual comment could land an individual in a sensitivity training seminar. The designer mentioned a particularly hostile incident where a misstep led to a harsh punishment. Pay Inequities and Limited Opportunities: There is a stark contrast between the pay of senior executives and the salaries of the workers. Despite the millions of dollars in profits, workers often receive average pay. Promotions and pay raises are highly politicized, with favorites sometimes getting boosts in rank and pay without adequate merit.

The Call for Change

Despite the challenges, there are moments of innovation and learning in 3A game development. The designer noted that on smaller projects or specific features, there was more freedom to experiment and potentially bring something new to the table. He continued, 'Even as a creative director or lead designer, your vision often needs to be validated by the marketing department and sometimes even higher stakeholders. This often leads to compromising on your creative ideas.'

The Future of AAA Game Development

Reflecting on his current situation, the designer expressed dissatisfaction and a desire for a change. He commented, 'I’ve been in ongoing contacts with several smaller indie developers and I think within the next year I’m going to give up this job and work for one of them. I just want to design and work on games and that’s my passion.'
